Abstract

|
목적: 본 연구는 환자간호부서에서 행정부서로 근무이동한 간호사의 업무경험을 탐색하기 위한 것이었다.
방법: 참가자는 인사팀, 교육연구팀, 보험심사실, 정보전산실 및 적정관리팀 등에서 근무하는 11명의 간호사이었다. 자료수집은 2017년 12월부터 2018년 7월까지 개별 심층면담을 통해 수집하였고, Giorgi의 현상학적 방법론으로 분석하였다. 연구 질문은 ‘간호사가 병원행정직 간호사의 새로운 역할로 옮겨가면서 어떠한 경험을 하였습니까? 새로운 역할을 수행하는 데 어떠한 어려움이 있습니까? 어떻게 어려움을 극복하면서 병원행정직 간호사로 적응하였습니까?’이었다.
결과: 행정직 간호사의 업무적응 경험의 본질은 6가지 중심의미로 나타났다. 1) 흔들리는 갈등속에 새로운 도전이 시작됨 2) 장벽에 부딪힘 3) 자리 잡기 위해 고군분투함 4) 병원 내에서 달라진 변화를 느낌 5) 서서히 변화에 적응함 6) 병원행정직 간호사로 자리매김함
결론: 본 연구결과를 바탕으로, 행정직 간호사가 혼란없이 업무에 적응하기 위한 시스템 마련과 그들의 역량을 향상시키기 위한 프로그램 개발이 지속적으로 이루어져야 한다.

Purpose: This study was aimed to explore the work experience of nurses who transitioned from the patient nursing department to administrative departments.
Methods: The participants were 11 nurses who had worked in departments of human resources, education and training, medical insurance review, information technology, and quality improvement. Data were collected through in-depth individual interviews done between December 2017 and July 2018 and were analyzed in terms of Giorgi’s phenomenological methodology. The research question was ‘What kind of experience did you have as you transition to a new role from a nurse to a hospital administrative nurse? What are the challenges in carrying out a new role? How do you overcome obstacles and adjust to being a hospital administrative nurse?’
Results: The main essence of the administrative nurses' work adjustment experience is represented by six components; 1) Beginning of a new challenge in conflict 2) Running into barriers 3) Struggling to take root 4) Recognizing changes in the hospital 5) Gradually adjusting to change 6) Becoming a proficient hospital administrative nurse.
Conclusion: Based on these findings, it is essential to create systems that enable administrative nurses to adjust to their work without confusion, and continuously develop programs to enhance their competence.
